Leadership Capabilities for Sustainable Organizations: A Systematic Review and Multilevel Framework

This study aimed to identify and conceptualize the leadership capabilities required for building sustainable organizations and to develop a multilevel framework explaining how these capabilities operate across individual, organizational, and ecosystem levels. This qualitative study used an interpretive design based on semi-structured interviews with 24 senior managers, middle managers, sustainability specialists, human-resource professionals, and organizational-development experts working in public and private organizations in Tehran. Participants were selected through purposive and theoretical sampling to capture diverse managerial experiences in sustainability-oriented organizational transformation. Interviews continued until theoretical saturation was reached at the twenty-first interview, and three additional interviews were conducted to confirm the stability of the emerging categories. All interviews were audio-recorded with participants’ consent, transcribed verbatim, anonymized, and analyzed using thematic analysis supported by NVivo software. The coding process included open coding, axial categorization, constant comparison, memo writing, and iterative refinement of themes. The findings revealed five main leadership capability categories: systems-oriented strategic sensemaking, ethical and stakeholder-integrative governance, sustainability-oriented innovation and learning, human capability development and culture building, and cross-level orchestration and accountability. These categories indicate that sustainable organizational leadership is not limited to individual leader traits but emerges through the interaction of cognitive, relational, cultural, strategic, and institutional capabilities. The proposed multilevel framework shows how leaders translate sustainability values into organizational routines, performance systems, stakeholder relationships, and long-term strategic renewal. The study concludes that sustainable organizations require leaders who can integrate long-term thinking, ethical responsibility, stakeholder engagement, innovation capacity, and multilevel coordination. The framework contributes to leadership and sustainability literature by explaining leadership capabilities as dynamic, distributed, and context-sensitive mechanisms that connect individual cognition, organizational systems, and external sustainability demands.

Exploring Leadership Evolution in Platform-Based Organizations: Toward a New Management Paradigm

This study aimed to explore how leadership evolves in platform-based organizations and to develop a qualitative understanding of the emerging management paradigm required for digital platform environments. This qualitative study was conducted using an interpretive research design. Data were collected through semi-structured interviews with 21 senior managers, digital transformation specialists, product leaders, platform strategists, and human resource managers working in platform-based organizations in Tehran. Participants were selected through purposive sampling based on their direct experience with platform strategy, digital ecosystem governance, algorithmic coordination, and leadership transformation. Interviews continued until theoretical saturation was achieved, meaning that no substantially new concepts emerged from the final interviews. Each interview lasted between 45 and 75 minutes and was transcribed verbatim. Data were analyzed using thematic analysis supported by NVivo software. Coding moved from open coding to axial categorization and final theme development. To enhance trustworthiness, member checking, peer review, coding comparison, and an audit trail were used. The analysis generated four main categories: leadership as ecosystem orchestration, algorithmically mediated coordination, stakeholder trust and platform governance, and adaptive distributed leadership capability. The findings showed that leadership in platform-based organizations is moving away from hierarchical command and toward the orchestration of multi-sided actors, data-driven decision-making, modular coordination, and continuous strategic adaptation. Participants emphasized that platform leaders must manage not only employees but also users, complementors, developers, partners, regulators, and algorithmic systems. The study suggests that platform-based organizations require a new management paradigm in which leadership is relational, technological, ecosystemic, and adaptive. Effective platform leadership depends on the ability to balance scalability with trust, automation with human judgment, openness with control, and strategic direction with distributed participation

Reconceptualizing Leadership for Smart Organizations: A Review-Based Framework for the Next Generation of Management Systems

This study aimed to develop a review-informed qualitative framework for reconceptualizing leadership in smart organizations and next-generation management systems. The study adopted an exploratory qualitative design grounded in prior literature on digital transformation, complexity leadership, dynamic capabilities, smart organizations, and digital leadership. Data were collected through semi-structured interviews with 24 experts, senior managers, digital transformation consultants, and organizational development specialists working in Tehran-based technology-intensive, knowledge-based, and digitally transforming organizations. Participants were selected through purposive and snowball sampling based on their direct experience with smart management systems, artificial intelligence-enabled decision-making, digital transformation, or leadership development. Interviews continued until theoretical saturation was reached after the twenty-first interview, and three additional interviews were conducted to confirm conceptual adequacy. Data were transcribed, coded, and analyzed using thematic analysis supported by NVivo software. Open coding, axial categorization, constant comparison, peer checking, and member validation were used to enhance analytical rigor. The analysis generated five main categories: intelligent strategic sensemaking, data-informed adaptive governance, human-centered digital capability orchestration, ecosystem and platform-based leadership, and ethical-resilient learning architecture. The findings indicated that leadership in smart organizations is not limited to individual influence, hierarchical authority, or digital literacy; rather, it functions as a distributed, data-sensitive, ethically grounded, and learning-oriented capability embedded across organizational systems. Participants emphasized that smart organizations require leaders who can translate algorithmic insight into strategic judgment, align human and machine intelligence, redesign governance routines for speed and accountability, and cultivate trust in digitally mediated work environments. The proposed framework suggests that next-generation leadership should be understood as an integrative management-system capability that connects intelligence, adaptability, human agency, ecosystem coordination, and ethical resilience. This reconceptualization contributes to leadership theory by shifting attention from leader traits toward systemic leadership functions required in smart organizations.

The Evolution of Leadership Philosophy from Efficiency Orientation to Human Sustainability: A Theory Development Study

This study aimed to develop a qualitative theoretical model explaining how leadership philosophy evolves from a narrow efficiency-oriented logic toward a human sustainability-oriented paradigm in contemporary organizations. This qualitative theory-development study was conducted using semi-structured interviews with 24 senior managers, middle managers, organizational development specialists, human resource professionals, and leadership consultants working in Tehran-based organizations. Participants were selected through purposive and theoretical sampling to capture diverse experiences of leadership transformation across private, public, technology, service, and knowledge-intensive organizations. Data collection continued until theoretical saturation was reached after the twenty-first interview, followed by three additional interviews for model refinement and confirmation. Interviews lasted between 45 and 80 minutes and focused on participants’ experiences of efficiency-driven leadership, human costs of performance pressure, changes in leadership assumptions, and emerging practices of human sustainability. All interviews were transcribed verbatim and analyzed using grounded theory procedures, including open coding, axial coding, selective coding, constant comparison, memo writing, and category integration. NVivo software was used to organize transcripts, develop codes, compare categories, retrieve quotations, and support analytical transparency. Analysis generated five main categories: mechanistic efficiency orientation, recognition of human depletion, ethical-relational reframing of leadership, integration of performance and human sustainability, and emergence of regenerative leadership philosophy. The central category was identified as “leadership as stewardship of sustainable human capacity.” The proposed theory suggests that leadership philosophy evolves when organizations recognize that short-term efficiency without human renewal produces burnout, distrust, disengagement, and fragile performance. Human sustainability-oriented leadership reframes employees not as resources to be optimized but as meaning-making, relational, and developing human beings whose energy, dignity, learning, and voice must be protected. The study contributes to leadership theory by explaining the philosophical transition from control-based efficiency toward human sustainability. It offers a conceptual framework for organizations seeking to balance productivity, well-being, ethical responsibility, and long-term adaptability.

From Bureaucracy to Digital Ecosystems: Reviewing the Evolutionary Trajectory of Organizational Leadership Models

This study aimed to explain how organizational leadership models have evolved from bureaucratic control systems toward digitally enabled ecosystem-oriented forms of leadership. This qualitative study was conducted using semi-structured interviews with 24 participants selected through purposive sampling from managers, organizational development specialists, digital transformation experts, and management consultants in Tehran. Data collection continued until theoretical saturation was achieved. The interviews focused on participants’ experiences of leadership change, organizational hierarchy, digital transformation, network-based collaboration, and ecosystem governance. All interviews were transcribed verbatim and analyzed through thematic analysis using NVivo software. Open coding, axial categorization, constant comparison, memo writing, and peer review were applied to enhance analytical rigor. The analysis generated five main categories describing the evolutionary trajectory of leadership models: rule-based bureaucratic leadership, participative and transformational transition, distributed and networked leadership, data-driven digital leadership, and ecosystem orchestration leadership. Participants described bureaucracy as a necessary historical model for coordination, accountability, and procedural order, but emphasized that digital environments reduce the effectiveness of centralized authority. The findings showed that leadership is increasingly shifting from command, supervision, and formal position toward facilitation, sensemaking, knowledge integration, platform coordination, and boundary-spanning collaboration. Digital ecosystems require leaders who can manage interdependence, enable trust, interpret data ethically, and coordinate actors beyond formal organizational boundaries. The study concludes that the evolution of leadership is not a simple replacement of old models by new ones, but a cumulative transformation in which bureaucratic control, transformational influence, distributed agency, digital coordination, and ecosystem orchestration coexist. Future leadership models should therefore be designed as adaptive, hybrid, and relational systems capable of operating across organizational, technological, and institutional boundaries.

Leadership 5.0 and the Future of Management Systems: A Systematic Review and Theory Development Agenda

This study aimed to develop a theory-oriented framework of Leadership 5.0 for future management systems by examining how senior managers and organizational experts interpret the transition from digital, efficiency-oriented leadership toward human-centric, intelligent, sustainable, and resilient leadership. The study used a qualitative, theory-development design informed by systematic review logic and grounded in semi-structured interviews. Twenty-four participants, including senior managers, digital transformation consultants, human resource strategists, and organizational development experts from Tehran, were selected through purposive and theoretical sampling. Interviews continued until theoretical saturation was achieved at the twenty-first interview, followed by three confirmatory interviews. Data were collected through face-to-face and online semi-structured interviews lasting 45–75 minutes. All interviews were transcribed verbatim and analyzed using thematic analysis and inductive coding in NVivo software. Credibility was strengthened through member checking, peer review, constant comparison, and audit-trail documentation. The findings identified five main categories that explain the architecture of Leadership 5.0 in future management systems: human-centric digital intelligence, ethical and responsible technology governance, adaptive ecosystem leadership, resilience-oriented sustainability, and continuous learning for hybrid human–AI collaboration. Participants emphasized that Leadership 5.0 is not merely an extension of digital leadership but a broader paradigm in which leaders integrate technological intelligence with empathy, moral judgment, strategic agility, and systemic responsibility. The emerging model suggests that future management systems will depend on leaders’ capacity to redesign decision-making, culture, work processes, and stakeholder relationships around intelligent technologies while preserving human agency and organizational purpose. Leadership 5.0 represents a transition from technology-led transformation to human–technology co-evolution. The proposed framework contributes to leadership theory by positioning future leaders as ethical system architects who balance automation, intelligence, sustainability, resilience, and human well-being in increasingly complex management systems.

Building Future-Ready Management Systems: A Qualitative Framework for Leadership Transformation

This study aimed to develop a qualitative framework explaining how leadership transformation contributes to the design and institutionalization of future-ready management systems in digitally turbulent and strategically uncertain organizational environments. The study adopted a qualitative interpretive design based on semi-structured interviews with 24 participants selected through purposive and theoretical sampling from organizations located in Tehran. Participants included senior executives, middle managers, human resource and organizational development specialists, digital transformation managers, and management consultants with direct experience in strategic change, digitalization, or leadership development. Data collection continued until theoretical saturation was reached after 21 interviews, followed by three confirmatory interviews to refine the emerging categories. Interviews lasted between 55 and 90 minutes, were transcribed verbatim, and analyzed using inductive thematic analysis supported by NVivo software. Open coding, axial categorization, constant comparison, memo writing, and peer review were used to enhance analytic rigor and trustworthiness. The analysis generated five main categories: strategic sensing and environmental intelligence, distributed adaptive decision-making, digital-human capability orchestration, cultural resilience and learning governance, and ethical accountability infrastructure. The findings showed that future-ready management systems are not merely technology-enabled administrative structures but dynamic sociotechnical systems in which leadership shifts from command, control, and individual authority toward sensemaking, empowerment, boundary-spanning coordination, experimentation, and responsible governance. Participants emphasized that future readiness depends on leaders’ ability to translate uncertainty into strategic learning, redesign decision rights, integrate human judgment with digital tools, and create trust-based cultures capable of rapid adaptation. The study proposes a qualitative framework in which leadership transformation operates as the central mechanism through which organizations convert environmental turbulence into adaptive managerial capability. Future-ready management systems require leaders who can combine strategic foresight, digital fluency, participatory governance, learning-centered culture, and ethical accountability. The framework contributes to leadership and management systems literature by integrating dynamic capabilities, digital transformation, and complexity perspectives into an empirically grounded model.

Evolutionary Mechanisms of Leadership Adaptation During Organizational Crises: A Multi-Case Analysis

This study aimed to develop a qualitative understanding of the evolutionary mechanisms through which leaders adapt their roles, decision-making patterns, and relational practices during organizational crises. A qualitative multi-case design was used to examine leadership adaptation across five organizations in Tehran that had experienced acute operational, financial, technological, or market-related crises during the previous three years. Participants were selected through purposive sampling from senior managers, middle managers, crisis-response coordinators, and experienced employees directly involved in crisis management. Data were collected through semi-structured interviews with 26 participants until theoretical saturation was achieved. Interviews focused on crisis interpretation, leadership responses, decision authority, emotional management, resource mobilization, organizational learning, and post-crisis change. All interviews were transcribed verbatim and analyzed using thematic analysis supported by NVivo software. Within-case and cross-case comparisons were conducted to identify recurring adaptation patterns and case-specific variations. The analysis generated five main categories: rapid sensemaking and signal recomposition, redistribution of decision authority, improvisational resource recombination, relational containment and trust preservation, and post-crisis learning with routine transformation. The findings showed that leadership adaptation during crises did not occur as a single planned intervention but as an evolutionary process involving variation, selection, and retention of leadership practices. Leaders first reconstructed ambiguous signals into actionable meanings, then shifted from centralized control toward distributed responsiveness, recombined limited resources, stabilized employees emotionally, and institutionalized effective crisis practices after the immediate threat declined. Leadership adaptation during organizational crises is best understood as a dynamic evolutionary capability rather than a fixed competency. Effective crisis leaders create adaptive space, preserve trust, mobilize distributed intelligence, and transform crisis-driven improvisations into durable organizational routines.
